Managing a Dream Team of Freelancers

Freelancers provide a valuable adjunct in many diverse areas. Their services range from copy writing and graphic design to computer programming, bookkeeping and secretarial work. Whether you are hiring them for a specific project or an ongoing task, knowing how to interact with them is a crucial management skill.

Challenges and advantages

Freelancers can be a godsend in the right circumstances. Remember, first and foremost, that freelancers have embraced their role because they demand a freer relationship. In return for sacrificing the security, stability and perks of an employed status, they expect you to respect their independence and autonomy.

On the plus side, they can be less expensive if they are being compensated at an hourly rate. They also involve little to no overhead, including bonuses; health, dental or life insurance; paid time off; retirement account matching; payroll taxes; and workers’ compensation. Meanwhile, they are likely to prove more efficient, wasting less time on typical office red tape and rigmaroles like unnecessary meetings.

Many are content to work flexible schedules, such as weekends, if that is your preference. If you only need support for a short period, anything from a day to weeks or months, it is the nature of freelancing to be prepared to undertake brief stints. They are also likely to be remote, performing duties from home offices. You may never even meet them face-to-face. You might find that to be another benefit and convenience if your premises are tight or crowded.

Still, there are drawbacks. Since they work simultaneously for other companies, you are unlikely to be their sole focus. Accept that they must frequently juggle assignments, so they may sometimes miss deadlines or, in the worst cases, abandon their projects altogether. Moreover, if you are concerned about them as security risks, be sure to do simple background checks of references and recommendations. Ideally, you will gradually build a go-to group who have proved themselves trustworthy over time.

Finding and onboarding candidates

First, figure out whether you truly need a freelancer or a permanent hire. If you choose the former, you could begin your search by asking around your network of current freelancers and colleagues. You may also want to post for help on social media like LinkedIn or specialized platforms like Upwork. Be careful to define the project details clearly. Spell out the role, qualifications and timelines. You might also request references or samples, such as clips or code for developers.

When it comes time to finalize candidates, don’t instinctively go for the least expensive. Availability, reliability, flexibility and professionalism may all be worth a premium.

When you are ready to onboard your selected freelancer, provide all the requisite paperwork:

  • Contact information
  • Tax forms
  • Payment delivery methods
  • Contracts — including deliverables, payment terms and the project timeline

After the engagement has been agreed to, you may want to schedule an initial call or meeting. It is a good occasion to discuss practicalities, such as how you wish to communicate, e.g., by email or phone, and how frequently, and an agreed-upon feedback procedure. For instance, how quickly would you typically send back edits? Do you expect rough drafts for course correction? You might also offer some samples of exemplary work standards for illustration.

Mutual respect

Treat your freelancer with the same attention you give your other team members. But don’t micromanage their space. Keep in mind the following:

  • Prompt payment is a priority.
  • They should be paid separately for any additional work you request. 
  • You must be available for feedback.
  • You want them to feel they belong. Include them in team activities to create some camaraderie. Invite them to company meetings, social events and demo days, as appropriate.
  • It is helpful to offer your most loyal and regular freelancers wellness allowances, paid caregiver leave or other generous benefits.
